Shaping Workplace Culture in Times of Transformation

 

This week’s Culture Exchange left me feeling both grounded and energized—grounded by the honesty in the room, and energized by the clarity that emerged: if we want to thrive in times of transformation, we must intentionally shape the cultures we belong to.

In every organization, culture is more than values on a wall or policies in a handbook. It’s the felt experience of employees on a daily basis—the way meetings begin, how feedback is given, what’s celebrated, and what’s ignored. And especially in times of uncertainty, culture becomes the soil in which either trust or fear takes root.

What emerged clearly in our session is that shaping culture during transformation requires a two-pronged approach:

1. Investing in Workplace Culture

Culture is what keeps people connected to purpose when the path ahead feels unclear.
It’s what helps employees stay motivated, even when the external environment is shifting rapidly.

This kind of investment isn’t performative—it’s deeply personal and incredibly strategic. It looks like:

  • Modeling consistent leadership behaviors

  • Naming and reinforcing shared values

  • Providing opportunities for connection and co-creation

  • Creating environments of psychological safety

2. Practicing Strong Change Management

Change is inevitable—but it doesn’t have to feel chaotic.

Effective change management is about deliberately guiding people through transformation. It involves clearly defining:

  • What the change is

  • What the vision state looks like

  • The process, milestones, and progress markers along the way

And perhaps most critically—it requires communication that does more than inform. It engages.

We explored four essential qualities of change communication:

  • Cascading: Information must reach every layer of the organization, not just trickle down from the top.

  • Customized: Tailor messages for different groups so each person can see how they’re impacted and what’s expected of them.

  • Consistency: Reiterate shared key messages so people know what to trust and can align their actions accordingly.

  • Clarity: You don’t need all the answers to communicate clearly. In fact, communicating what we do know—and what we’re committed to—can be more powerful than certainty.

We reminded ourselves: clarity is a form of care.

Shared Responsibility, Mutual Aid, and Culture in Action

One of the most powerful reflections shared during the session was this:

“No one person or group has to know or communicate everything.”

That’s the power of being in community—you can share the responsibility of leadership. In times of transformation, think of it this way:

  • Who can “own” or lead different parts of the communication?

  • Where can we build up peers to be messengers, not just managers?

  • How do we amplify each other’s voices instead of waiting for one voice to speak for all?

And this idea led us into one of the most heartfelt parts of the conversation: mutual aid.

We posed two questions that left a lasting impact:

  • What do you need right now?

  • What can you offer?

Mutual aid is often thought of in local or grassroots terms—but increasingly, we need to activate these principles across organizations, industries, and even borders. We are navigating global uncertainty, and the need for shared support is bigger than ever.
